Beyond Automation: Artificial Intelligence as a Strategic Enabler of Human Resource Management in Leading Smartphone Manufacturers

Abstract
Artificial Intelligence (AI) is increasingly transforming how organisations attract, develop, assess and retain talent. In technology intensive industries such as smartphones with short product cycles, skills become obsolete quickly and innovation relies heavily on specialised human capital. Human Resource Management (HRM) is moving beyond conventional administrative automation toward data-driven and strategically integrated decision making. This study investigates the role of AI as a strategic enabler of HRM in four leading smartphone manufacturers: Samsung, Apple, Xiaomi and vivo. The study focuses on three major dimensions of AI-enabled HRM, namely AI recruitment and selection, AI learning and development, and AI-enabled performance management and their relationship with HRM effectiveness measured through resource efficiency, employee productivity and employee engagement.
The study employs a mixed method research design integrating comparative organisational analysis with quantitative survey analysis. For the quantitative part, a sample of 410 respondents is considered, composed of employees and managers working with Samsung, Apple, Xiaomi and vivo as an illustrative sample. The data are conceptualised as being collected through a five-point Likert scale questionnaire and analysed through descriptive statistics, Pearson correlation, multiple regression and one-way analysis of variance (ANOVA). The illustrative results show positive relationships of AI recruitment, AI learning, AI performance management and overall HRM effectiveness. According to the regression model, the three dimensions of AI-HRM explain about 31.8% of the variance of HRM effectiveness in total . In the illustrative model, AI recruitment has the largest standardised contribution . Company-level analysis also shows statistically significant differences in the perceived effectiveness of HRM across the four organisations.
The findings suggest that the strategic value of AI in HRM is not merely a result of substituting manual activities. Value is created instead when AI is combined with human judgement, organisational capabilities, employee development and responsible governance. The study thus conceptualises AI as an augmentation technology that can enhance HR decision-making, while safeguarding human accountability. This research makes a contribution to the expanding AI-HRM literature by connecting specific AI-enabled HR practices to organisational effectiveness in the smartphone industry, and by highlighting the significance of human–AI collaboration, transparency, privacy and bias management.
